Abstract

In the context of economic globalization and rapid development of higher education, the salary levels of university teachers not only affect their personal quality of life, but also directly affect their enthusiasm for teaching and research, as well as their overall job performance. This study focuses on the intrinsic relationship between the salary levels of university teachers and their job performance, aiming to explore how salary, as an important incentive, affects work enthusiasm and efficiency, thereby providing a theoretical basis for the scientific design of salary levels in universities.
The purpose of this research is: 1) To explore the impact of salary level on the job performance of Hechi University teachers. 2) To explore the impact of salary level on organizational fairness of Hechi University teachers. 3) To explore the impact of organizational fairness on teachers’ job performance in Hechi University. 4) To explore the mediating role of organizational fairness in the relationship between salary level and job performance of teachers at Hechi University.
Based on the motivation theory and the equity theory, a questionnaire was designed. 500 survey questionnaires were distributed to teachers at Hechi University to obtain data on salary level, organizational fairness, and job performance. Quantitative research methods were used to analyze the impact of Hechi University teachers’ salary levels on job performance.
The research results indicate that: 1) Salary level has a positive impact on the job performance of teachers at Hechi University; 2) Organizational fairness has a positive impact on the job performance of teachers at Hechi University; 3) Organizational fairness plays a mediating role in the relationship between salary level and job performance of teachers at this University.
Future research recommendations: 1) Improve the salary structure and salary level; 2) Enhance organizational fairness and teacher trust.
